5 Types of Employee Turnover and How to Manage Them

15Five No one stays in the same job forever — that sounds more like an episode of Black Mirror than fulfilling employment!  Change at work is inevitable, whether we choose to take a new opportunity, move to another city, raise children, or eventually retire. That’s turnover; the rate at which employees leave an organization, and are replaced by new people. Low turnover is generally considered desirable. Replacing employees is expensive, and every organization wants to hang on to its best people. But not all turnover is bad, or even avoidable!  Today, we’ll explain the 5 major types of employee turnover, and share ways to manage all of them. Turnover is nothing to be afraid of — as long as you know how to navigate its impact on your organization.  Voluntary turnover This kind of turnover happens when employees make a voluntary decision to leave. They could be taking a new role somewhere else, or focusing on other parts of their life, like caregiving or even travel!  Often, this kind of turnover is regrettable. Voluntary turnover tends to be more expensive, and have more of a business impact, because there often were no performance issues with the departing employee.  Generally, HR leaders aim to reduce voluntary turnover. But of course, it’s inevitable to some degree. Everyone will eventually leave an organization, for voluntary or involuntary reasons.  Managing voluntary turnover Communication, transparency, and trust are critical to reducing voluntary turnover. Establish clear communication and feedback loops, such as through 1-1 meetings, throughout the employee’s time at your organization. The idea is to stay aware of how people are doing, and how their experience could be improved, before they decide to start looking for other opportunities because they’re burnt out or overwhelmed.  When voluntary exits do happen, take stock of why through an...

5 Ways to Reduce Regrettable Turnover and Keep Valued Employees

15Five Each time your organization loses a great employee, it hurts. Though some regrettable turnover is inevitable and expected, when too many of those losses start stacking up, the entire employee experience can topple over like dominoes. The impact of employee turnover—particularly regrettable turnover—can be felt throughout a company, from dips in productivity to wounded team morale. In today’s competitive talent market, replacing high performers is difficult and expensive, and high turnover is a serious threat to business success. As a strategic HR leader, you’ve no doubt felt the pressure to increase employee retention. But the reasons behind turnover aren’t always clear, and are often complex. While there’s unfortunately no one-size-fits-all solution, there are some proven methods for uncovering the root causes of regrettable turnover, and a few tried-and-true best practices for retaining more of your top talent.  What is regrettable turnover? Regrettable turnover occurs when an employee’s departure from the company has a negative impact on the organization, or when a high-performer decides to leave of their own accord.  One misstep that many HR leaders make is failing to differentiate between regrettable and non-regrettable turnover. Lumping all turnover together and applying blanket solutions to the problem won’t yield great results. These efforts might reduce some turnover, but don’t give you the ability to hone in on retaining the people you want to keep most—your high performers.  Read on for five proven ways to meet the demands of today’s workforce and reduce regrettable turnover in your organization. Use data to identify the causes of voluntary turnover Taking a closer look at employee data can reveal insights into your company culture and areas that need improvement. Tracking regrettable turnover metrics can help you understand more about the high performers leaving your company and what might be driving them away.  Start by...

The True Costs of Employee Turnover

15Five From Apple’s revolutionary smartphone to Ford reinventing the automobile, human brilliance and dedication is the only way companies accomplish amazing things.  That’s why struggling to retain talented people can be such a drain on an organization’s potential. We know turnover is expensive, but its costs aren’t just financial — they manifest as lost productivity, lowered innovation, weakened team bonds, and reduced agility.  As of 2019, US companies were losing a staggering trillion dollars a year to turnover. Worse yet, that figure may not even capture the true cost of replacing qualified employees.  And turnover has only increased with the labor market disruption of the last three years. Moving forward, Gartner has recommended that companies prepare for 50-75% higher turnover than pre-pandemic levels, and estimated that roles are taking 18% longer to fill.  Direct and indirect costs of turnover  HR professionals already know how costly turnover can be. As a rule of thumb, it costs 33% of a person’s annual salary to find, hire, and train their replacement.  But many talent experts don’t feel that figure even comes close to approximating what turnover really costs companies. According to the Society for Human Resources Management (SHRM), turnover costs can be triple or even quadruple the departing employee’s salary, especially if they were in a highly specialized or senior role.  There’s a lot more effort — and money — involved in finding great talent than the immediately obvious ‘direct costs’ we will break down below. HR expert Edie Goldberg shared with SHRM that these expenses often account for less than half of the true cost of turnover. As much as 60-70% is hidden, or ‘indirect costs,’ which have far-reaching implications at many levels of an organization.  Direct turnover costs Direct turnover costs are related to finding, hiring, and training a new employee,...
